Executive Summary

Dragonair is a Hong Kong-based international airline. Dragonair own 1400 cabin crew in her team.

This report will review the existing reward system, company recruitment and selection & development policy.

Analyze current policies, based on the existing reward system, company recruitment and selection & development policy to find the weakness of the existing policy. Such as serious overtime, serious turnover and absent rate, in-efficient shortlisting applicant procedure, unfair probation appraisal, and lack of reinforcement training to maintain the quality of service and productivity.

This report will contain the cost analysis for existing and revised policies. Also the details of implementation and action plan will list out at the end of this report.

Dragonair’s history and the corporate strategies

Dragonair is a Hong Kong-based international airline, and a member of the Cathay Pacific Group. Established in 1985, the airline now operates both passenger service and freighter services. The network covers 34 destinations across the Asia-Pacific region, including 21 in Mainland China. Dragonair is committed to provide pleasurable service and comfortable flying experience to its passenger. So that Dragonair believes that a dedicated and professional cabin staff can enhance Dragonair image and maintain corporate strategy in high level.

In aviation industry, cabin crew is act as a very important position. From ticket sold out to customer arrive destination, cabin crew is the party who will have longer timing to serve customer. To have good sales, competitive power and good reputation, cabin crew is the key person.

Current Reward System Policy

The reward management in Dragonair is along the lines suggested by Etzioni (1975) in terms of remunerative (work harder and receive more money).

The incentive award for cabin crew is in the form of wage (basic + flying duty pay), commission from duty free sales, MPF, overnight allowance and flight allowance for flying period on some special festival.

Other non-financial reward system such as 2 sets free of charge ticket for each cabin crew, 90% off discount air ticket for staff and their parents and 24 days annual leave per year, statutory rest days guarantee not less than 101 days per year. The retirement age of cabin crew is 45 years old. After retirement, cabin crew can apply other internal job thru internal recruitment and the retirement bonus won’t be affect.

Current Recruitment and Selection Policy

The Cabin Crew Recruitment Department is responsible for cabin crew recruitment. The recruitment is composted of six stages: verifying that a vacancy exists; drawing up a job specification; finding candidates; selecting them by interviewing and language test; and making a job offer.

Based on the existing cabin crew turnover and new aircraft order in future plan to verify the vacancy exists.

Drawing up a job specification which by the guideline from Civil Aviation Department (“CAD”) and company selection requirement. Such as nationality, education background, language requirement, physical performance and experience requirement.

For capture more candidate, cabin crew recruitment department will post job advertisement thru Dragonair’s internet and recruitment newspaper. After received candidate’s resume, cabin crew recruitment department will responsible for scanning and selecting by interviewing. The interview method is divided three stages: 1st stage is telephone interviews, second stage is first interview by one department staff, English test will be offer if candidate passed first interview, final interview will be arrange if English test result can meet requirement. For showing fairness and avoid horn effect, three interviewers will be versus one candidate during final interview meeting. Three interviewers will make their own appraisal.

Dragonair network is covered China & Asia countries. Multinational employee can develop an international image and also capture more customers. There are three locations based cabin crew, such as Hong Kong based, Shanghai based and Japan based. Multi-culture background of the crew can explore more market. To have a flexible workforce and the job of cabin crew is desire multi-skill, cabin crew will work as a team in the cabin.

The cabin crew recruitment department is also responsible for predicting which candidates will make the most appropriate contribution to company.
